E-Learning in 2011: You Can't Afford Not To Do It!

In his latest "Marc My Words" column for the online Learning Solutions Magazine, Marc Rosenberg asks the provocative question: "Is This Recession Good for eLearning?" He begins by reviewing the fate of much of the e-Learning world during the previous, 2002-era recession. In many ways, e-Learning was booming then, but training program cutbacks because of the recession were often widespread and crossed all modalities (classroom and e-Learning). Fast forward to the current recession, and again we see many training programs being cut back, but Rosenberg argues that one difference is that, in many cases, e-Learning initiatives have been less affected than before. He notes:

The strange thing about recessions is that, as bad as they are, they often surface new opportunities, and the current recession might just be a good thing for eLearning. Tough times can create ideal environments for change. As resources become scarce and technologies become better and more ubiquitous, organizations that value learning -- a necessary prerequisite -- are seeing eLearning as more essential in lowering costs and speeding up the learning process, and, in the end, improving performance, which is what really matters.

Rosenberg goes on to describe the many aspects of e-Learning that continue to progress even during these tough economic times, including the leveraging of subject matter experts and instructors through synchronous (virtual classroom) delivery, the expansion of innovative blended learning approaches, the use of rapid e-Learning development tools, the implementation of social learning enabled by social media technologies, and more. Organizations are also focusing on the need for high-quality e-Learning content, to better prove the benefits of their learning and development investments. Rosenberg sums this up nicely:

This recession has been different. In an era of cutbacks, the demand for eLearning -- in all its forms -- is up. Now, many organizations in the private and public sectors better understand not just the challenges and costs of eLearning, but its promise and potential as well, and want to see it succeed. And this is an important point -- we have not lost the need to get learning and information to people quickly and effectively. In fact, the need to get this done in a knowledge-rich and increasingly digital workplace is greater than ever before. The current depressed economy has accentuated this. This has been positive for eLearning innovation, and the field is adapting to the times. The latest recession hasn't just changed the eLearning industry and its practices, it has also changed organizational perceptions of eLearning, from "we can't afford to do it," to "we can't afford not to do it."

Learning and Development: It's What Your Employees Want!

Recent research commissioned by Element K partner Global Knowledge shows that, when it comes to meeting the career aspirations and training needs of their employees, numerous organizations are coming up short. Specifically, although 72 percent of employees view learning and development opportunities equally as important as salary when choosing their next job, many employers put up barriers to their employees getting the training they want.

The research spanned 700 respondents who were either "responsible for learning and development, or employees within IT and commercial departments." It found that 57 percent of employees claimed they weren't being given the budget for learning and development opportunities. For others, time was also a factor with 49 percent of those surveyed stating that they weren't given the necessary time off the training required.

Allan Pettman, UK Managing Director of Global Knowledge, summarized some of the research as follows:

The survey shows that individuals and organisations are on different wavelengths when thinking about training. Employees value training yet it's sad to see that many employers are failing in their responsibility to match employees' passion to learn and develop. In tough economic times, it's more important than ever that employers help their staff to grow and innovate. Failure to invest in training places a burden on employees, many of whom are relying on their skills to remain employable and maintain career progression. These results would suggest that employers are badly letting them down. It's clear that employers really should be doing more to invest in training, otherwise they'll face challenges of staff retention, motivation, and encouraging innovation.

How would your own employees rate your organization on these same dimensions? Are you spending enough budget, alloting enough time, and generally promoting learning and development to the degrees that your employees are demanding? In what respects are you meeting their needs in this critical area, and in what ways are you letting them down? And finally, are your learning and development programs effective, helping with the noted challenges of staff retention, motivation, and encouraging innovation?

The Benefits of the Virtual Classroom

In the April issue of Chief Learning Officer magazine, Josh Bersin titled his column "Need for Speed." He was noting the rapid pace of change we all face, and the need for learning and development organizations and initiatives to keep up. After noting some challenges of the modern CLO -- the need for blended programs and developing programs that are flexible, rapid, and timely -- he argues that these challenges can be met in part by strategically leveraging the virtual classroom:

Virtual classrooms are both less expensive and can be more instructionally rich than physical in-class experiences. Last year Cisco used its own virtual technology to train its entire worldwide channel team — using local facilitators to manage the program — and found the learning outcomes and learner satisfaction were higher than when they ran the program in person. Studies have been conducted on the effect on technical training, IT training and sales training, and in all cases the instructional value of virtual programs, when delivered by a suitable instructor, are equal or better than in-class experiences.

Bersin then continues by describing several other key benefits of leveraging virtual classroom technologies, which include:

  • Cost effectiveness and student reach.
  • Speed to deployment of instructional content.
  • Responsiveness by instructors / subject matter experts.

The Latest on Smartphone and Tablet Learning

The subject of mobile learning has been a popular one for many years, but it has really picked up steam and become a legitimate trend last year continuing into 2011. This is driven in part by the maturing of the mobile device market, and by the proliferation of these devices in organizations for sales people, executives, middle-managers, field engineers, repair technicians, and even retail employees, among others.

As this area develops, the term "mobile learning" is at times becoming a bit confusing to some. As a result of the iPad in 2010, and now the flood of competitor tablet devices, many in learning and development are wondering what can be done with tablets versus laptops versus smartphones. There are some key differences between what an iPad can support and what a laptop can support, and an even bigger difference between the tablet form and the smaller smartphone. The use cases between tablets and smartphones differ as well, based in part on the contexts in which most individuals carry and make use of each device type; the average person carries their smartphone more often than their tablet, but makes use of it for shorter periods of time throughout the day. So what is a learning and development professional to do? Focus on supporting smartphones, tablets, or perhaps both as appropriate?

Fortunately, the industry continues to provide numerous resources that provide insight into all of these developments. The April 2011 issue of T+D magazine included "2011: The Year of the Media Tablet as a Learning Tool" by Jeanne C. Meister, Evgeny Kaganer, and Rick Von Feldt (available for purchase from ASTD). Meister provided some highlights from the article at her website, including the following three key research results:

  • By the end of 2011, nearly 40 percent of executives "plan to incorporate media tablets into learning and development initiatives" and three-quarters of these learning executives "plan to incorporate smartphones by the end of this year."
  • By 2015, human resource executives "plan to leverage mobile devices not only for learning and performance support but also for coaching and mentoring employees (37%), micro-blogging (27%), augmented reality (14%), and mobile gaming (12%)."
  • In order to expand mobile learning initiatives, companies need to deal with five key barriers: the cost of developing content across all types of mobile devices and platforms, security issues, lack of clarity on how to participate in mobile learning, outdated IT policies, and lagging instructional design expertise.

Clark Quinn, author of the recent book Designing mLearning, wrote an interesting post at his blog titled "The Pad and the Pod." He shares his thoughts on some of the key usage differences between smartphones and tablets, and speculates about what is needed for continued development of robust mobile learning for tablets in particular.

And finally, Bersin and Associates' has released research that they say indicates that "mobile learning finally has gone mainstream." As David Mallon, a principal analyst with Bersin, noted about mobile learning: "Learning organizations will need to rethink their methods, practices, and perspective to support meeting business learning needs at the speeds of business, and via the formats and modalities used by business. ... Timeliness, proximity, versatility -- these are among the key measures of today's high-impact learning organization. m-Learning plays a critical role in helping organizations meet the demands of these measures."
