Supporting the Transition to Management

As the calendar switches to 2010, many learning leaders are planning their key workforce development initiatives for the new year. In early November, Element K Blog included a posting titled "The Transition from Top Performer to Manager", which began as follows:

A perpetual problem that organizations face is how to support their "top performers" when transitioning them into management roles. Such "all-stars" have many skills, character traits, and other positive characteristics that have made them standouts in what they do. But what made them so successful in their previous roles is not what is needed to be successful as managers. It is unreasonable to expect anyone making that transition to not experience some bumps in the road (I can speak from personal experience!). A key need from an organization's learning and development function is to help minimize these bumps to ease the inevitable learning curve that such individuals face. And this need is only going to become more important as waves of managers in the Baby Boomer generation retire, replaced often by Gen X and Gen Y "top performers."

It then noted a July 2009 article in Chief Learning Officer magazine on this topic, "Nine Ways to Make Top Performers Effective Managers", which described nine critical guidelines for such new managers to follow. A more recent article, "Navigating the Transition to Supervisor," in the November issue of ASTD's T+D Magazine tackles the same subject but from a different angle, focusing on how you as learning and development leaders can ease this critical transition for the rising stars in your organization. This article is available online to ASTD members only, however a full audio version of it is freely available in ASTD's podcast library. This article notes several of the problems that poorly prepared supervisors often exhibit, including micromanaging, demotivating direct reports, acting as a bottleneck in the workflow, decreasing productivity, and failing to develop employees to their full potential. The article then goes on to discuss several organizations, such as Pepsi Bottling Group, BASF, and others that have focused on this critical need to avoid these problems.

The article also notes the critical role that training plays in this process: "Training in specific supervisory skills should be considered essential to this key transition. In addition to training, the new supervisor should be obtaining feedback from her manager about the shift from individual contributor to supervisor. The supervisor's manager needs to reinforce any formal training as well."

At Element K, we recognize the great importance of this transition phase in the development of an organization's management team, and the important role that formal training plays.   • Providing key concepts from the course as audio files that can be listened to when convenient for the learner. These audio MP3 tracks can be played on iPods or smartphones as anytime, anywhere learning.
  • Abstracting the key principle guidelines from the training content and providing them as a handy quick reference card. This is a great job-aid for new managers to refer to as needed.
  • Enabling learners with collaborative, Web 2.0 features such as forums and blogs, so that they can learn from their cohorts who are making similar changes, or those who have made the same transition in the recent past.
  • Providing an end-user Management Knowledge Portal that brings together learning assets that cover more advanced topics in management, as there is obviously much to learn beyond those first 100 days.

This breadth of options and resources amounts to blended learning for the real world, which is why we have named our solution that focuses on such needs Real World Blended Learning Subscriptions.

A New Workplace E-Learning Journal

Late in 2009; a new and valuable resource joined the ranks of the many journals, magazines, and blogs available to L&D professionals. This new resource is a refereed journal named Impact: Journal of Applied Research in Workplace E-Learning, and its inaugural issue is over 200 pages long and has the theme of "Current issues and future directions in workplace e-learning: Mapping the research landscape."

A product of ElNet, the E-learning Network of Australasia, the journal is led by Editor-in-Chief Mark J.W. Leehas, and has a strong editorial board comprised of two dozen learning leaders, including folks such as Jay Cross, Clark Quinn, and many others from all around the world. The journal's description is as follows:

Impact has been established to address the paucity of research publication avenues with a particular emphasis on e-learning in organisational and workplace settings. It publishes both refereed and non-refereed contributions from both researchers and practitioners relating to the design, implementation, evaluation and management of workplace e-learning across a range of sectors and industries.

One special issue will be published in the journal's first year of operation (2009). This will increase to two issues in 2010, followed by quarterly publication in 2011 and subsequent years. Articles in the first (inaugural) issue will be freely available electronically to the general public as soon as they are published; thereafter, the journal will adopt a delayed open access model, whereby issues published within the last six months will be restricted to viewing by paid subscribers, including financial members of ElNet, while all other content is accessible free-of-charge.

Yes, you read that correctly...all articles of the inaugural issue are available free to the public. This includes refereed articles on topics such as:

  • Workplace learning
  • Learning and technology
  • The theory of Connectivism
  • Corporate e-Learning research
  • e-Learning maturity
  • How executives evaluate e-Learning
  • ...And many more!

Predictions for 2010 from Bersin & Associates

At this time of year there are two practices that have become important traditions: looking back on the previous year, and looking ahead—and making predictions about—the following year. This year it seems people are doing both of these as much as ever, perhaps in part because this is also the start of a new decade.

While many industry experts and individuals are writing articles and blog postings with one or both of these themes, one of the best regular participants in this ritual is Bersin & Associates, who have now released their annual report, "Corporate Learning and Talent Management Predictions for 2010" (free, registration required). This includes 12 predictions, which Josh Bersin summarizes at their blog as follows:

  1. Integrated talent management will reach the board room.
  2. The HR function will start a major transformation from "strategic HR" to "business-driven HR."
  3. High-impact leadership development programs will focus on first-line management.
  4. Organizations will dramatically shift their focus from "e-Learning" to "we-learning."
  5. Learning and development leaders and practitioners will have to learn new disciplines for success.
  6. Deep specialization will emerge as a winning talent and business strategy.
  7. "Talent mobility" strategies will drive your succession and talent programs.
  8. Talent acquisition will shift even more rapidly toward social networking approaches.
  9. Talent management systems will become more integrated and many standalone vendors will be acquired.
  10. Learning management systems will remain important but evolve rapidly into talent and informal systems. Collaboration and content management will drive the next major evolution in learning technology.
  11. Innovation, engagement, and diversity will become "hard disciplines" in HR and business.
  12. Measurement of HR and L&D will once again become an important priority.

New Things to Try in 2010

And speaking of the change over to 2010, we at Element K want to wish all of you a very happy and prosperous new year! The beginning of January is of course a time for "new year's resolutions": a time of renewal, of re-focusing, and of plans to try new things in the months ahead. With that in mind, we'd like to plant some seeds for you to consider. These are steps we recommend for you as leaders in the L&D field, some of which you may have done already, some might be still on your "to-do" list:

  • Start listening to audio from the industry. A great place to start is a resource mentioned earlier in this newsletter, the ASTD library of T+D Magazine podcasts. You can subscribe to the RSS feed to have them served up to you automatically via iTunes or another similar player, or you can download individual audio articles as desired.
  • Start learning while mobile. Related to the first idea, look for other content you can learn from while on the go. For examples, see our blog posting from June titled "The When and What of M-Learning." There, we list several content options for you, including content from Element K and from some of our content partners.
  • Get organized about your blog reading. Do you read more than one or two blogs or other news sources online? If so, then you can greatly increase your efficiency by using RSS -- Really Simple Syndication -- to have the content of these blogs aggregated for you and served up in "reader" software, such as Google Reader. For more information on how to get started with RSS, including specific instructions for using Google Reader, see our blog posting from early 2009 titled "Learning Industry Blogs and a Primer on RSS." A little investment of time now will make you far more efficient in the future in keeping up with the news that matters to you.
  • Start using Twitter. If you are already a veteran of blog reading with RSS feeds, perhaps you are one of many in our industry who have been eager to try Twitter, but haven't yet taken the plunge. Those who use Twitter regularly get a significant amount of professional learning value from it, because by choosing to follow interesting, intelligent industry leaders, you get the latest news faster than through any other single mechanism. To learn more about Twitter and to get a list of several dozen L&D industry experts to kickstart your use of it, see our Element K Blog posting from September titled "Update on Twitter for Learning Professionals." Element K's New CompTIA® Network+® Course Receives Highest Possible Rating

As we noted in the November edition, Element K recently was given the first ever 5.0 ProCert rating for print courseware. That perfect rating was given for the latest edition of our CompTIA® A+® course. ProCert Labs is the quality assurance standard for curriculum alignment.

Given the unique nature of that rating, it would have seemed a tough act to follow. But Element K has now received a second perfect 5.0 rating from ProCert, this time for our recently updated CompTIA® Network+® course.

KnowledgeHub LMS Platform

Feature Spotlight: Collaboration tools built into the KnowledgeHub LMS support informal learning

Collaboration Tools on KnowledgeHub LMSCollaboration tools enable an organization to create "communities," or content areas, where users can go to develop, share, and discuss information relevant to their jobs, their professional careers, and the organization. Development of user-generated content by internal subject matter experts can assist with cross-training and knowledge sharing, and provide an organization-specific context to more general training content. Ultimately, it can create an engaging and interactive training environment which contributes to increased program utilization.

KnowledgeHub collaboration tools can be configured by an administrator and then assigned to an entire organization, to groups, or to individual users. Once assigned, users can begin creating documents, sharing ideas, and asking and answering questions.
